目的: 以广西为例,探究公立医院医保从业人员职业认同现状,并分析其影响因素,为医院建设医保人才队伍提供参考。方法: 针对广西各公立医院的在职医保从业人员开展问卷调查,采用Excel 2010和SPSS 25.0软件分析从业人员职业认同现状,通过结构方程模型分析其影响因素。结果: 本研究共回收有效问卷390份,研究结果显示,年龄≥50岁的群体职业认同度最高(F=4.629,P=0.003);男性职业认同度显著高于女性(t=4.094,P=0.044);学历层次越高则职业认同度越高(F=25.151,P<0.001);中、高级职称者的职业认同度高于初级和无职称者(F=6.249,P<0.001),市级医院从业人员的职业认可度高于省级和县级医院(F=6.741,P<0.001)。影响因素分析结果提示,收入满意度、工作熟悉程度和学历是对职业认同度影响最大的前三位因素(P<0.05)。结论: 广西公立医院医保从业人员的职业认同度处于中等水平,建议进一步深化薪酬分配制度改革,确保收入与工作强度成正比,同时鼓励在职人员继续深造提高学历,以此提升公立医院医保从业人员的职业认同度。
Abstract
Objective: The paper explores the current status of professional identity among medical insurance practitioners in public hospitals in Guangxi Zhuang Autonomous Region, analyzes its influencing factors, to provide reference for the construction of medical insurance talent team in hospitals. Methods: A questionnaire survey was conducted in December 2023 among in-service medical insurance practitioners in various public hospitals in Guangxi Zhuang Autonomous Region. Excel 2010 and SPSS 25.0 software were used to statistically analyze the current status of professional identity among practitioners in hospitals, and the influencing factors were explored through structural equation modeling. Results: A total of 390 valid questionnaires were collected. The results showed that the group aged 50 and over had the highest level of professional identity (F=4.629, P=0.003). Male professional identity is higher than female (t=4.094, P=0.044). The higher the educational background, the higher the level of identification (F=25.151, P<0.001). The recognition level of middle and senior professional titles is higher than that of junior and non-professional titles (F=6.249, P<0.001). City level hospitals are higher than provincial and county-level hospitals (F=6.741, P<0.001). The average score of items in the professional value dimension is lower than other dimensions (P<0.05). Both multiple linear regression and structural equation modeling analysis suggest that the top three factors that have the greatest impact on professional identity are income satisfaction, job familiarity, and educational background (P<0.05). Conclusions: The professional identity of medical insurance practitioners in Guangxi Zhuang Autonomous Region public hospitals is at a moderate level. It is recommended to further promote the reform of the salary distribution system to ensure that income is proportional to work intensity, and encourage employees to continue their education and improve their qualifications, thereby enhancing the professional identity of medical insurance practitioners in public hospitals.
